Purpose vs Pay: The New Reality of FMCG Talent Attraction Not long ago, the salary gap between SME and blue-chip FMCG businesses in commercial roles wasn’t particularly significant. In previous years, a London-based challenger brand could still compete with larger brands, attracting great talent based on mission, agility, and ownership. 📈 But this year, we’ve seen a clear shift. Some blue-chip salaries are now noticeably outstretching SME budgets. When you account for benefits, the gap has widened. In some instances to £15-20K+ for mid-level roles, and it’s changing candidate behaviour. ⚠️ The result? Fewer people are willing to leave blue-chip organisations for SMEs, unless it makes financial sense. Historically, candidates would accept a lower package if they believed in the mission of a challenger brand or valued the broader responsibility on offer. But with the rising cost of living, mortgage / rent pressures, and financial security concerns, that appetite has noticeably reduced. Passion still matters, but it now has to compete MUCH harder with pay and stability. 📉 This has shrunk the talent pool available to SMEs, especially at NAM and SNAM level, and has intensified the war for commercial talent. If you’ve found it has taken longer than usual to hire exceptional commercial candidates this year, this shift in salary dynamics is a key reason why. What’s driving this change? 🔹 Blue chips paying a premium to secure proven commercial talent 🔹 Greater investor pressure to deliver results, pushing salaries up 🔹 Financial pressures reducing candidates’ willingness to take mission-led discounts But SMEs still have powerful cards to play. How SMEs Can Still Win Great Talent: ✨ Offer impact and ownership - Influence strategy, not just execute it 🚀 Accelerated development - Faster promotions and broader remits than in large matrix organisations 🌱 Culture, agility, and flexibility - Authentic wellbeing, hybrid working, entrepreneurial spirit 💬 Purpose and mission - Still a major draw, but needs to be clearly communicated and truly embedded 💡 The reality is simple: Salary opens the door but purpose, ownership, culture, and growth can close the deal.
